数字环境下多重制度逻辑存在错位与冲突,情感劳动呈现从单向消耗到互惠共生的转变特征,该研究聚焦数字时代高校辅导员情感劳动的实践逻辑、困境特征与调适机制,采用扎根理论方法,对33名高校辅导员进行深度访谈,构建情感劳动的数字适应机制理论模型。研究发现,数字时代辅导员情感劳动呈现出平台适应的情感表达、双向流动的情感投入和边界重构的情感调节等数字化情感展演形态;面临数据驱动的评价与可视化监控所带来的生产困境,全天候在线与情感边界消融导致的生活困境,以及职业认同危机与专业发展焦虑形成的生存困境。针对这些挑战,培育数字韧性、建立情感共同体、重构评价体系则成为可行的实践路径。
Abstract:This study focuses on the practical logic, predicament characteristics, and adaptive mechanisms of emotional labor among university counselors in the digital era. With the rapid development of digital technology, counselors' emotional labor has transcended traditional spatiotemporal limitations and faces new trends of concealment and increased work intensity under the governance logic of platform algorithms. The research adopts grounded theory methodology, based on in-depth interview data from 33 university counselors, to construct a theoretical model of counselors' digital adaptation mechanisms for emotional labor. Emotional labor of counselors in the digital era exhibits digitalized emotional performance forms including platform-adaptive emotional expression, bidirectional emotional investment, and boundary-reconstructive emotional regulation. Under digital platform governance, counselors face production predicaments caused by data-driven evaluation and visual monitoring, life predicaments resulting from round-the-clock online presence and dissolution of emotional boundaries, and survival predicaments formed by professional identity crisis and professional development anxiety. In response to these challenges, counselors achieve subjective empowerment through proactive construction of self-efficacy, promote relational reconstruction through building emotional communities, and obtain institutional guarantees through systematic organizational empowerment support. Multiple institutional logics in the digital environment exhibit misalignment and conflict, emotional labor presents transformative characteristics from unidirectional consumption to reciprocal symbiosis, while cultivating digital resilience, establishing emotional communities, and reconstructing evaluation systems become viable practical pathways.
